My leadership coaching practice is the source of great satisfaction and great frustration. Leadership is always easier to explain leadership than to practice it. If it becomes difficult for an organization to achieve objectives and remain focused, a close examination of the leadership styles of the senior management team is imperative. Many times, it is these styles and their impact that lie at the root of many challenges that an organization is facing. Many companies are beginning to realize that and have been taking action to improve leadership before challenges become tsunamis. Many CEOs have appointed an advisory boards to help them shape their ideas and manifest them as reality. In my work with boards of directors, the issue of developing a reliable source of leadership comes up often. Boards need a combination of very high quality homegrown and off-site talent in order to meet their responsibilities to the shareholders and provide good governance. One of the most important functions of the board is to see to the succession of the current CEO. Directors must assure that the company has the right CEO and assure that there are candidates in development to take the role once the current CEO has been retired. While I was living in Glasgow, Scotland, a friend was dispatched from the home office of a British auto manufacturer to take part in an orientation program in Italy. An Italian company had purchased his company and he was among the first group of senior executives to be introduced to the culture and business model of the new parent. He was in Italy for some weeks. When he returned, I asked him what struck him the most about the Italian way of doing business. He relied “I could never figure out who was in control – it kept changing from day to day – from project to project”. I regularly help clients who have already decided that they want to become leaders, figure out what it means to be a leader. Most of them start with a rather simple model – being a leader means this or that about a person – or this or that person has certain characteristics that make them a leader. Often these definitions of leadership are ‘learned’ by reading books on the subject. For me, leadership coaching involves helping them develop a more sophisticated insight into the process of leadership and the characteristics that go into making a good leader. My approach to leadership coaching is fundamentally different from the way I approach either executive or organizational coaching. The principle reason relates to the nature of the client. Executive coaching focuses on the client within the context of the organization – organizational coaching focuses on the organization as a whole. In both cases, the definition of the client includes both the individual and the organization. In each of these cases, funding for the engagement typically comes from the organization – and, ethically, that obligates me to the company as well as the individual. However, with leadership coaching, the individual is the client. Most of my leadership engagements are funded by the individual and the long-term goals that are set for the engagement focus on the improvement of leadership skills of that individual – independent of whether they are looking to stay with their current company or move on to greener pastures. Like most people, I am indebted to the mentors that have taken the time and made the effort to teach me. I have been thinking about one in particular and the lessons that he taught me about leadership. It was because of his example that I learned that the true definition of a leader does not involve always being out front – at the head of the pack – all the time. One evening after a good dinner, we settled down over drinks and a couple of good cigars. He said to me ‘you have a vision of leadership that you should think about – it is not serving you as well as you think it is.’ I asked him what he meant.
